As a manager you are dependent on your employees to get the output. In that case you can neitherbe too harsh on your employees nor too soft. Under both circumstances you might end up losing control over your employees. What one needs to ideally include a little bit of conversation and a little bit of punishment, by letting the employee know why he is being punished. Keep expectations clear and the targets clearer. Also you should be fair in dealing with all your employees, so that they don't feel being discriminated. That way acceptance for the punishment is positive. Also the punishment should be a learning activity for the employee.
